Overview from Hired's CEO

In late 2021, companies continue to weather the shift in the workplace landscape. As the world tentatively emerges from the pandemic and corporate flywheels speed up again, employers are contending with multiple challenges from supply chain issues, changing COVID protocols, to perhaps the biggest to come along in a while – a new definition of work. 

Whether you think of it as the Great Resignation, Reshuffling, or Revitalization, what employees want from their work, their employer, and their careers has changed and they’re taking action. In fact, a record 4.4 million US workers quit their jobs in September 2021 leaving 10.4 million job openings at month’s end. We uncovered several shifts in employee preferences in our recent State of Tech Salaries data report, including: 

  • Only 1% of survey respondents wished to return to work from the office full-time.
  • Across the board, tech employees of all experience levels indicated they plan to look for a new role in the next six months. 57% of junior tech employees to 64% of the most senior are ready to make a move.
  • Compensation reigns as the most important factor in job acceptance but noting 27% of tech employees would trade a lower base salary for stock in a publicly traded company. Flexibility in the job finished a close second. 

 

So, what’s next? When we dive into what sets employers apart in the race to secure top tech talent, we see efforts in employer brand, especially DEI, salary transparency, and increased efficiency, among others. 

For the purpose of this list of top employers winning tech talent, we’re defining employer brand as the perception by others of the company as an employer. We believe essential elements of a strong employer brand align with our Key Vision Pillars of Equity, Efficiency, and Transparency. 

Using proprietary data from the Hired platform, we evaluated companies based on metrics in these categories. This helped us uncover why certain companies continue to be successful in their pursuit of tech professionals in this talent-driven market.

Companies with 1-299 Employees

According to survey data from more than 35K SMB leaders across 30 countries and territories, it appears a global recovery for small businesses is in early stages. While the Delta and Omicron variants threaten resurgences, vaccination programs and relaxed restrictions provide optimism.

US Top 10 Medium Employers Winning Tech Talent

Companies with 300-9999 Employees

Data from the National Center for the Middle Market (NCMM) and Chubb shows middle market companies continue to weather the disruptions of the past year. While some show signs of economic recovery, the growing concern is risk management. In their 2021 survey, the number of firms denoting risk management as “extremely” important increased from 68% in Q4 2020 to 79% in Q2 2021. 

Long-term impacts of the pandemic continue to reveal themselves in supply chain issues, shipping delays, and new workplace policies around remote employees. They may find they’re less agile than their SMB friends, and even take a step or two back to recalibrate as needed. 

Many mid-size companies continue to drive growth, however, and tested their creativity in many places, developing new revenue streams or distribution channels. Many have an advantage over SMBs in more resources and established customer relationships.

U.S. Top 10 Enterprise Employers

On April 7, 2020, Michael Dell famously tweeted, “The world has digitally transformed overnight.” The global pandemic, lockdowns, travel bans, and in many cases, a necessary exodus to WFH, brought a new meaning to ‘crisis’ in the enterprise space. While some knowledge workers transitioned easily to remote work, employees in countries with insufficient infrastructure struggled to adapt. 

For example, contact centers in places like India or the Philippines are fully reliable with redundant UPSs and a sea of desktop computers. When those service workers suddenly needed to work from home, they needed laptops and often coped with spotty connectivity or cybersecurity concerns. 

Global companies are typically prepared for one location to go down, but 2020-2021 tested them in new ways as multiple locations dealt with stay-at-home orders or logistic issues simultaneously. When looking at the Fortune 500, for example, just 6 of 21 sectors grew earnings from 2020 to 2021. In a single year, the impact on profits was a loss of $381 billion, or 31%. 

Conversely, those who either digitally transformed quickly and creatively, accelerated existing digitization plans, or provided such solutions, experienced new heights of success.

UK Top 10 Small Employers Winning Tech Talent

Companies with 1-299 Employees

2020-2021 brought multiple lockdowns and drastically impacted SMBs in the UK Some sectors, such as hospitality shut down overnight and businesses and individuals alike heavily relied on government support to survive. 

Many revived their entrepreneurial spirit by opening direct-to-consumer models. ‘Be the Business’ surveyed 250K Britons, finding 21% pivoted their businesses in a “meaningful way,” such as to fulfill needs for masks or sanitizer. Newer entrepreneurs navigated the first real financial crisis since 2007-2008; some finding a steep learning curve. 

While recovery is ongoing, the impact has inspired 1 in 5 Britons to take the leap in working for themselves. The figure rises to one-third (34%) of 18 to 34-year-olds.

UK Top 10 Medium Employers Winning Tech Talent

Companies with 300-1000 Employees

In mid-June 2020, small and medium-size enterprises generated 50% of the total revenue from UK businesses and employed 44% of the workforce (McKinsey). While the majority, 80%, have seen a revenue impact from the COVID-19 crisis, the country is adapting to the new trading relationship with the EU. 

Meanwhile, the pandemic is comparable to the Great Frost of 1709, a 3-month cold snap that withered crops, froze rivers, and brought substantial human suffering. 2020 represents the largest reduction in UK economic output since that historic event. 

However, as vaccinations increase and the government’s fiscal stimulus accelerates, economists anticipate a recovery. Average household savings ratios are running at 2-3 times historical rates, signifying it’s likely latent demand will surge as lockdowns end. Pre-pandemic spending on experiences and travel is anticipated to return once restrictions are lifted as well.

According to McKinsey research, the sectors least affected by the global pandemic are in scientific, finance and insurance, and education sectors. When we look at the 22 British companies in the Fortune Global 500, the top listed are primarily in financial services and insurance. The majority of those have the ability to work and/or serve customers and clients remotely. 

These companies are likely to navigate the pandemic well, with resources and influence to set policies around and supporting working from home going forward.

5 Actions to improve equity, efficiency, and transparency while meeting hiring and business goals include:

  • Be proactive in and customize your candidate outreach whenever possible.

For a healthy pipeline, reach out to candidates of interest, whether they’re looking or not. Remember, networking is getting to know and helping others, without necessarily asking for something in return. You may meet a highly influential connection who sends you candidates for years to come!

  • Thoughtfully consider your employer brand to appeal to top candidates. 

Start an internal task force, conduct a SWOT, and push what might be uncomfortable conversations. Employer brand isn’t a single person’s task. It’s a team initiative, so it may require a lot of buy-in to talk about weaknesses as well as strengths before making changes.

  • Strengthen the ‘Post-Employee Experience.’

From the time an employee gives notice to after their last day is a critical period. Use every opportunity to make it a positive transition for all involved to retain any goodwill and ideally, turn the former employee into a brand ambassador.

  • Use employees’ skills and value to revise compensation plans.

Be cautious if leadership wants to reduce compensation for remote employees or those who choose to relocate to areas with a lower cost of living. Our State of Tech Salaries report revealed almost half of tech employees surveyed disagree with tying compensation to the employee’s cost of living. If the compensation is truly based on skills, experience, and contributions, it shouldn’t matter where they sit.

  • Support your DEI efforts and drive efficiencies with hiring tools and technology.

Scalability is a constant goal for companies focused on growth. Using tools to automate certain processes allows you to spend more quality time with candidates and outreach. For this report, Hired used its proprietary data to analyze, identify, and rank the top employers hiring tech candidates through its marketplace between October 1, 2020 and Oct 31, 2021. Hired categorized employers into small, medium, and large companies based on the number of employees for each the U.S. and UK. 

Hired studied all active companies on its platform against three core pillars Hired identified as key to attracting, hiring, and retaining tech talent in today’s competitive recruitment market. These pillars are equity, efficiency, and transparency. For each pillar, Hired studied criteria and metrics based on marketplace data.

Equity

Hired analyzed criteria and metrics based on how many underrepresented candidates platform companies interview and hire. 

Efficiency

Hired analyzed metrics and criteria relevant to how efficient and responsive candidates communicate and move candidates through the process.

Transparency

Hired reviewed metrics and criteria pertinent to how transparent companies are about disclosing concrete salaries or salary bands during the hiring process.
